تحلیل متغیرهای مؤثر بر رشد و هدایت شخصیت مربیان تیم‌های ملی در بستر معارف بشری و هنجارهای اجتماعی

چکیده
هدف این پژوهش، تحلیل روابط متغیرهای کلیدی مؤثر بر هدایت، پرورش و رشد همه‌جانبه شخصیت مربیان تیم‌های ملی در راستای درک و کسب معارف بشری و هنجارهای پذیرفته‌شده اجتماعی است. این مطالعه از نظر هدف، کاربردی و از حیث روش‌شناسی، آمیخته (کیفی–کمی) است. در بخش کیفی از نظریه داده‌بنیاد با رویکرد ساختارگرا استفاده شد و در بخش کمی از روش تصمیم‌گیری چندشاخصه بهره گرفته شد. مشارکت‌کنندگان در هر دو بخش، مربیان ورزشی دارای سابقه مربیگری ملی و برخوردار از قابلیت همکاری بودند که به‌صورت هدفمند انتخاب شدند. جمع‌آوری داده‌های کیفی با مصاحبه نیمه‌ساختاریافته انجام گرفت و پس از دستیابی به اشباع نظری، ۲۷ مصاحبه صورت پذیرفت. در بخش کمی نیز از پرسشنامه ماتریسی ۱۷×۱۷ استفاده شد. برای ارزیابی کیفیت داده‌های کیفی، راهبردهای باورپذیری، انتقال‌پذیری، تأییدپذیری و قابلیت اعتماد و در بخش کمی، روایی صوری و روش تنصیف به‌کار گرفته شد. تحلیل داده‌ها با دستورالعمل نظریه داده‌بنیاد چارمز و تکنیک دیمتل انجام شد.
یافته‌ها نشان داد که ۱۷ متغیر در پرورش مربیان تیم‌های ملی نقش‌آفرین‌اند. در این میان، حمایت و پشتیبانی سازمانی بیشترین و کسب منزلت و جایگاه بین‌المللی کمترین میزان تأثیر را دارا هستند. متغیرهای علی همچون آموزش نظام‌مند، برنامه‌ریزی هدفمند، مهارت‌آموزی و دانش‌افزایی، و تأمین تجهیزات و زیرساخت‌ها، بنیان‌های اصلی فرایند پرورش مربیان را شکل می‌دهند. در مقابل، متغیرهای معلول مانند عدالت و شایسته‌سالاری، نظام نظارت و ارزیابی، و اشتغال مربیان و بازیکنان ایرانی در سطح بین‌المللی، به‌عنوان پیامدهای این فرایند ظاهر می‌شوند. نتایج پژوهش نشان می‌دهد که فرایند پرورش مربیان تابعی از خروجی‌های متنوع با سطوح اهمیت متفاوت است؛ ازاین‌رو، در برنامه‌ریزی‌ها و سیاست‌گذاری‌ها نباید برای تمام خروجی‌ها وزن یکسان در نظر گرفت.

چکیده English

The purpose of this research is to analyze the relationships among key variables affecting the guidance, cultivation, and comprehensive development of the personality of national team coaches, in line with acquiring and understanding human knowledge and socially accepted norms. In terms of its purpose, the study is applied, and methodologically it follows a mixed (qualitative–quantitative) design. The qualitative phase employed grounded theory with a constructivist approach, while the quantitative phase utilized a multi-criteria decision-making method. Participants in both phases consisted of sports coaches with national-level coaching experience and demonstrated willingness to collaborate, selected through purposive sampling. Qualitative data were collected through semi-structured interviews, and theoretical saturation was reached after 27 interviews. In the quantitative phase, a 17×17 matrix questionnaire was used. To evaluate the quality of qualitative data, the strategies of credibility, transferability, confirmability, and dependability were employed, while in the quantitative phase, face validity and the split-half method were used. Data analysis was carried out using Charmaz’s grounded theory coding procedures and the DEMATEL technique.
Findings indicated that 17 variables play a significant role in the development of national team coaches. Among these, organizational support and backing had the highest level of influence, whereas gaining international status and recognition had the lowest. Causal variables such as systematic training, goal-oriented planning, skill development and knowledge enhancement, as well as providing equipment and infrastructure, form the fundamental pillars of the coach development process. In contrast, outcome variables—including justice and meritocracy, monitoring and evaluation systems, and the employment of Iranian coaches and athletes at the international level—emerge as consequences of this process. The results suggest that the coach development process is shaped by diverse outputs with varying degrees of importance; therefore, planning and policy-making should avoid assigning equal weight to all outcomes.
